Boosting Nurses' Organizational Citizenship Behaviors (OCB) in Hospitals: The Cultural Mediation Between Seniority and OCB
Purpose: This study investigated the impact of senior nurse experience on organizational citizenship behaviors (OCB), with organizational culture as a mediating mechanism. This study aimed to test and analyze the effect of organizational culture mediating seniority on OCB. Design/Methodology/Approach: Survey data was collected from 197 nurses in an Indonesian hospital and analyzed using PLS-SEM methodology. The sampling technique used a simple random sampling technique using the Slovin calculation. A Likert scale was used to measure respondents' answers. Findings: The findings revealed that seniority indirectly influenced OCB by enhancing cultural beliefs and values. Additionally, a direct positive effect of organizational culture on citizenship behaviors was noted. Practical Implications: The research implies that hospital administrators should nurture an enabling culture and systematic mentoring of junior nurses by experienced staff to improve the extra-role of pro-social actions. Originality/Value: Furthermore, future research can explore and compare the effect of organizational culture and OCB on various dimensions of performance based on age.
